Stop Hiring Managers and Start Hiring High-Performance Coaches According to Gallup’s recent book,  It’s the Manager, poor management is likely destroying your enterprise engagement and productivity. This is because to each employee of your company, despite how clear or well-articulated your vision, mission, and goals may be, these are always filtered through each of your front-line leaders. Most of your managers were probably chosen into their role either out of necessity or because they were excellent individual contributors in their previous role. But nearly every senior leader I speak with admits that very rarely do stellar individual contributors make solid managers. This is a huge problem because a lack of employee engagement leads to high employee turnover â€" which ultimately leads to poor performance. What do we usually do when strong individual contributors are not turning into strong managers? We seek to source managers from outside in the hope that another company’s manager selection process was better than ours. But this is the literal definition of the blind leading the blind. It’s time we fix this issue for once and for all. Whether I source managers from either inside my company as a promotion or from outside, I am looking for a specific blend of attributes I call high-performance coaching. High-performance coaching marries the best of management and coaching practices for the benefit of the employee and the business. Great managers excel at setting clear expectations, planning, and leveraging processes. Great coaches are good at helping others exceed expectations, innovating, and developing talents into reliable strengths. When you blend both, you set yourself and your company up for long-term success. At this point, you may be asking yourself: “Do high-performance coaches even exist in today’s environment?” Of course, they do. And all it takes is a shift in focus to find them. High-performance coaches are first and foremost people developers â€" so asking a prospective manager candidate how many of their reports achieved positions of higher responsibility during their tenure is a great probe. High-performance coaches are known for sustainable results, so don’t source managers with less than 2-3 years of line management experience. They also have highly engaged and productive teams, so ask candidates about their turnover and team engagement scores and what they do to maintain a high-performance environment. As more millennials proliferate throughout business, expectations are shifting so much that 21% of millennials more than three times the number of non-millennials switched jobs in the last year due in large part to poor or absent professional and career development. Managers are primarily concerned with the end outcome whereas coaches desire to develop the capabilities of their people. High-performance coaches would focus on leveraging continuous learning and regular feedback to drive positive personal and business results. The impact of disengaged employees is clear and the impact of high organizational turnover is obvious. It is not possible to simply start from scratch and wipe the slate clean of current managers â€" so the most logical approach is to help them evolve from managers into manager/coaches and then finally into high-performance coaches. The transition from manager to manager/coach begins with an expansion of focus. The manager must begin to concentrate as keenly on their employee as they do on business outcomes. They do this by taking inventory of each colleagues strengths, pride motivators, development needs, and turnoffs (a practice I call  INNERviewing  in my new book,  Leader Board: The DNA of High Performance Teams. Then they set performance expectations and work with their employee to achieve and exceed these objectives via a combination of strengths development, targeted reinforcement and motivation, and regular two-way feedback sessions. This effort comes with an immediate payoff in terms of employee trust. Taking a personal interest in someone beyond what they can deliver for you (as Dale Carnegie advocates in  How to Win Friends and Influence People) usually provides a powerful relationship boost that creates a virtuous circle leading to higher levels of performance. To be sure, this evolutionary process will be painful in the beginning. Still, just as the penguins in  Our Iceberg is Melting  identified key trends and navigated to safer ground, my advice is to start the journey to high-performance coaching sooner rather than later in order to avoid the coming business calamities of employee disengagement and millennial mass exodus. Why The Insurance Industry Is A Great Place For Women Many industries are diversifying their workforce at an enormous rate.   Unfortunately, some industries are much slower to adjust than others. When women entered the workforce throughout the second half of the 20th century, many people did not know exactly how to handle this dynamic shift in our workforce culture.   Some of those difficulties are still evident today, but most industries offer opportunities for women to shine now more than ever. One such industry is Insurance. Insurance is a great place for women because it allows for them to enter the workforce at any age.   There are many areas of the industry in which women can use their skills to service customers a unique way men simply cannot provide for customers.   Here are 3 unique reasons why the insurance industry is a good place for women to look for a insurance industry career. 1. Women are positioned well for the Insurance industry. Insurance offers a great place for both younger women looking to start their career as well as women who are looking for a change mid-career.   Some women have had success by starting as a receptionist at a very young age and working their way up the ladder.   Other women have not entered the industry until much later in life. With the right focus and dedication to the craft, people from all ages and backgrounds can have success in the insurance industry. Insurance also provides a way for people with many different skills to contribute and find their place within the industry.   Regardless of whether you have a customer service background or even come from an industry like finance, insurance can be a place to transition to easily for many women because there are enormous growth opportunities for the right fit.   Many women succeed because the industry is so fast paced and they thrive in that environment.   For this reason, service industry professionals tend to fit in well at both the agency and carrier level of the insurance industry.   Women in general are very fast paced workers and great at multi-tasking. For many women, it is just in their nature to work at a faster pace than their male counter parts.   This sets them up for success in the insurance industry. Quick Service Is Essential For instance, a new employee needs to be able to take on frequent customer calls and easily get those customers the coverage they need as quickly as possible.   Sometimes the customer expects this turn around to be in the same day.   That level of service is expected by some customers and a typical sales person is working with up to 20 clients throughout a single day.   On top of being good at working at a fast pace, many women enjoy the opportunity to be problem solvers.   In the insurance industry, no matter what your level or role, you are going to be solving problems constantly.   Take for instance when a business owner calls inquiring about an additional policy.   The quicker someone can find a home for that business owner’s general liability or workers comp insurance policy, the more likely they are to win and retain that companies business. 2. Do women still face hurdles entering and succeeding in the insurance industry?   As far as women facing hurdles to enter the insurance industry, the question really depends on what position you are looking for.   If a woman is wanting to be an account manager or in a producer role they may find that they have to start at a receptionist level or processing level and work their way up.   This is just a simple fact of the industry.   Companies tend to promote from within or if they do hire from the outside it is a candidate who has a lot of relevant experience within the insurance industry. Getting to the producer level for a woman may be a little more difficult.   Once they reach the producer level they are prepared to succeed in some ways their male counter parts simply cannot.   Some women are not in the best position to take on a leadership role because they are the primary care giver to the children in their household.   The producer, or sales person role requires a lot of after-hours work.   This is a sales job and if you don’t put the time in many times you don’t make the sale.   If you don’t make enough sales you won’t get paid and eventually you will be out of a job.  Many sales calls have to be done after hours after researching a situation for a business owner throughout the day. 3. Customers tend to trust women more than they do men Most people generally trust a woman more than a man.   When it comes to a sales situation, as a woman I can be very honest with a client even if it’s not what they want to hear.   Most of the time they thank me for my honesty rather than getting really upset with the situation.    This only comes with people who are good at and have experience in the customer service approach to account management.   You have to love and have a passion for providing solutions to your customer’s problems and risks. For ultimate success you have to always make sure the customers know all the details of the policy and how it will work for them.   At the same time you have to meet all of their expectations on price and the speed at which you get back to them with a quote.   This is a very thin line that many producers, both men and women really seem to struggle with. Helping Customers Understand Pay as you go workers compensation insurance is one policy that can be difficult to adequately explain to a customer.   This is a policy that requires much less up front cost.   Typically a workers compensation program requires at least 25% of the premium up front just to get coverage in place.   Then the business has to pay 9 equals payments.   With the pay as you go option many business owners can get coverage in place for as little as a few hundred dollars. If a business owner has been in business for some time and has never been offered this option they frequently are more than a little weary of this option.   For a cash strapped business this just seems too good to be true.   As a woman I can more easily get customers to believe in the policy or the plan I have to help them protect their business properly. How To Write A UCAS Personal Statement Part 1 In order to successfully gain entry into a UK university, you will need to construct a great personal statement. A good personal statement can often be the difference between outright rejection, and acceptance into your chosen Uni. But what is a personal statement, why is it important, and how can you perfect your own? In this 2 part blog, we’ll show you how to write a UCAS personal statement.What is UCAS?Before we begin looking at how to write a personal statement, it’s important to understand the role of UCAS. UCAS is the organisation responsible for processing full-time undergraduate applications to UK universities and colleges. Along with listing your results, GCSE grades and predicted results (which will then be forwarded via UCAS to universities) UCAS also gives you the chance to construct a personal statement. In order to be successful, it’s critical that you understand how to write a UCAS personal statement.What is a personal statement?A personal statement is a single p age of A4, which acts as a reference for your qualities, skills and ambitions. You will insert this into your UCAS form online, which will be sent off to the different universities that you have applied to. To put it in simple terms: a personal statement is YOUR attempt to persuade universities that they should give you a place on their course. It should take the form of a well-written letter. Our advice is to treat your personal statement like a job application â€" you are essentially trying to sell yourself to the university.Who will look at my personal statement?After your personal statement has been sent off, it will be looked at and used in the following way:Firstly, your statement will be looked at by university and college admissions tutors. These will generally be an allocated individual from the course that you are applying to. They’ll look at whether your statement meets with the expectations of those running the course, and whether you’d be likely to achieve good grad es upon completion.Following this, if your statement is good enough, 1 of 2 things will happen. You may be offered a place (conditionally) or the admissions tutor may decide to give you a ring. This will allow them to further evaluate whether you are suitable for the course. If this does happen, they’ll have your personal statement to hand and will actively ask questions based on what you have written.Finally, if you are given a conditional offer, but don’t meet the grade expectations; there is a chance that your statement could be re-examined and then weighed up to decide whether it’s worth giving you a place anyway. A great statement can sometimes make up for a slight lack of grades, and tip the scales in your favour.How To Write a UCAS Personal StatementNow, the most important part â€" constructing your statement. When writing a personal statement, there are a huge number of things to consider. However, fundamentally, you need to show the following qualities:Why you want to study the course that you have chosen. This is absolutely essential, and the number 1 tip on our list. While admissions tutors are interested in your skills, grades and interests, the thing they most want to know is why you’d be a good candidate for the course. That means showing them that you are interested in the subject, have taken extra-curricular steps to improve your knowledge, and want to learn. If you are applying for an English course, don’t write that you have a keen interest in Maths. Write about your interest in books, poetry and plays. Tell them what you studied at school and why it interested you, and why that has made you want to take an English degree. You can even talk about your early life, and how you have always been interested in the subject, as well as your future ambitions for a career within the subject.What type of person you are. By this, we mean that you need to show that you are hardworking, dedicated and interested in the subject. Universities do no t want lazy candidates, who will sit back and put minimum effort into the degree. They are looking for motivated, interested and enthusiastic students, who will achieve the best results possible. Make sure that you write about your positive qualities, and not your negative.Structure. When writing any persuasive letter or essay, it’s important to consider the structure. Imagine if you were an admissions tutor, and got handed the following two UCAS statements:1. A statement that lists the qualities of the candidate, their motivations for applying to the course and a strong background of interest in the subject; in a clear, concise and ordered manner.2. A statement that lists the qualities of the candidate in the same paragraph as their motivations, whilst occasionally adding hints of interest in the subject, before going back to their qualities and their motivations again, finishing with more interest in the subject.Which statement would you be most likely to choose? The answer is s tatement 1. The reason for this is that it’s easy to read! That doesn’t mean that admissions tutors are lazy though. By making your statement easy to read, you show a number of things:Firstly, you show that you have considered the readability of the statement and written it accordingly.Secondly, you show that you are someone who is already capable of writing good and extended pieces of work or essays.Thirdly, you show that you are an organised individual with a clear and full understanding of why you want a place.All of the above points show that you are a strong candidate, who is worthy of a place on the course of your choice. Grammar, spelling and punctuation. This goes without saying. If you want to have any chance of your application being successful, you need to make sure that the grammar, spelling and punctuation is as flawless as possible. Put yourself in the position of the admissions tutor. If you received a personal statement that was riddled with spelling mistakes, an d hadn’t been proofread, what impression would you get of the candidate? Clearly not a good one.
